Driving efficiencies in the HR team of an Australian media and marketing agency.

Brief

Analyse a multi-agency talent acquisition process to identify opportunities for efficiencies.

  • Reduce staff exposure to high email volumes

  • Digitise the paper-based documentation process

  • Streamline the interview coordination activities

  • Breakdown siloed approach to matter handling

Objectives

The flexible Saas platform that was being constructed by our team for an external marketwas proposed as a potential enabler of internal efficiencies.

A focus group discovery session to identify issues would be followed by a solution generation phase by the product team, and construction go-ahead would be based on agreed-to designs and schedules.

Research

An initial discovery workshop identified higher level pain points but did not generate enough detail for continuing with a co-design workshop.

Further research was required to better understand the design problem. Ethnographic studies were conducted within the talent acquisition and HR advisory team which led to a more detailed picture of the problems to be addressed.

2 streams of work with 3 separate process areas were identified, the talent acquisition process was deemed the best initial process area for redesign and digitisation.

The HR department had identified 12 steps in their talent acquisition process, following a few shadowing sessions I had identified a more granular 53 steps. These steps were then mapped out with user swimlanes, and any existing systems were highlighted to display integration points. It became clear 2 options were available for a solution: 3 small components that integrated around existing systems, or 1 large solution that superseded the existing systems.

Design

Following the input from more in-depth research, I led a co-design workshop which produced a single overall solution with high level architecture and proposed data objects, concept sketches and wireframes produced. These highlighted the dashboards which would display the process information and the completion of each positions hiring process, and each applicants progression.

Difficulties

  1. Convincing the HR team lead to spend more time conducting further research.

  2. Getting access to already overwhelmed staff.

  3. Trying to get HR team to move away from their own proposed solution of a central shared email inbox.

Solutions

  1. Proposing one shadowing session (contextual inquiry) to add much needed detail to current problem understanding. Findings presented back to assist in approval for additional sessions or a co-design workshop.

  2. Scenario walkthroughs of current issues to demonstrate how a shared inbox would not solve all the problems being experienced.

Result

With the help of more details research and a co-design workshop, I developed sketches, wireframes and final designs with advanced the project through to prototype build and test stage.
